According to CareerBuilder research, 73% of employers expect candidates to negotiate during the hiring process. What’s more, not negotiating can cost you as much $1 million over the course of your career. A few thousand dollars a year can really add up. If you stay at the same company for many years, your raise will likely be calculated as a percentage of your current earnings, which means that a lowball salary will follow you throughout your tenure with the organization. Even if you leave for greener pastures, you might not escape the shadow of that one low-ball offer. Why? Because many employers base their offer at least in part on candidates’ salary history. (Even though they shouldn’t- more on that in a minute.) Every job offer is therefore an opportunity not just to boost your pay today, but to command a higher salary over the long-term. Timing is Everything In a perfect world, every job listing would include a salary range, so that both parties could proceed without worrying about wasting their time on a low-paying job or a candidate that’s outside their budget. In this imperfect world, however, you don’t always find out how much a job pays until you’ve invested a fair amount of time in the process. As frustrating as this is, resist the urge to push for salary information at the first interview. If the hiring manager doesn’t mention range, don’t bring it up first. Make them fall in love with you first- while you secretly gather intel on what this job involves. You might discover that the role is more junior or senior than the title indicates, which will change your ask (and possibly your interest in the job). If you’re asked to name your price early on, it’s perfectly fine to say that you’re flexible and want to learn more about the job and the duties involved. Gossip Isn’t Research People love to talk about their salary with friends and colleagues, and they should- being more transparent about pay can only help workers in the long run. Mystery around salary only benefits employers. That said, don’t assume that what you hear is the whole truth. Even if your cubicle neighbor is scrupulously honest while reporting his pay, you won’t know the full context. He might have a hot skill that you currently lack, or several years of experience in a related field that makes him more valuable to the team. To compare apples to apples, you need to look at vetted salary data from thousands of anonymous respondents who have no reason to stretch the truth. That’s where online salary calculators and surveys come in handy. Use these to compare your salary to that of peers with similar skills and experience. Take the time to research what is a good salary for someone with your career credentials. Salary Offers Should Never Be Based On History Earlier, we said that employers shouldn’t base offers on candidates’ previous salary. Why? Because companies should use their compensation budgets to incentivize and reward the things they need in order to achieve their business goals. For one company, that might mean paying a premium for a certain skill set. For another company, it might mean rewarding institutional knowledge and client relationships. Basing salary offers on what some other company has decided to reward is ineffective, to say the least. But barring a federal law banning salary history questions during the interview process, there will probably always be some employers who choose to go this route anyway. As a job seeker, your goal isn’t to make them see the error of their ways. Your goal is to get paid. To do that, try to steer the conversation away from salary history and back to the subject at hand: appropriate compensation for this particular job. Keeping Salary History to Yourself Can Backfire PayScale’s report, Is Asking for Salary History … History?, revealed a surprising fact about job seekers who withhold or reveal information about past pay. While men receive higher offers when they refuse to disclose their salary history, women actually suffer a pay penalty for doing the same. Wait, what? Yes, it’s true. From the report: “A woman who is asked about her salary history and declines to disclose earns 1.8 percent less than a woman who discloses. If a man declines to disclose, he gets paid 1.2 percent more on average.” That means that when it comes to salary history, men and women may need to use different tactics in order to get the highest offer. Women Need to Approach Salary Negotiation Differently In fact, research shows that women may need to use different negotiation tactics in general. Research shows that negotiators penalize women when they ask for more during the salary negotiation process. The researchers theorized that “perceptions of niceness and demandingness explained resistance to female negotiators.” One answer may be to tie the higher request to a communal benefit. For example, a woman negotiating a job offer for a sales role might point out that it wouldn’t be in the company’s best interests to hire a seller who took the first offer on the table. Think Beyond Today’s Offer In addition to negotiating a higher rate, it’s important to look at future opportunities. This might mean inquiring about the review schedule and/or bonus eligibility or asking about educational benefits that will help you boost your profile for future negotiations. (Again, hot skills often equal a higher salary!) It’s About Total Compensation Finally, don’t forget benefits like health insurance, 401k match, and stock options. The number you see on your paycheck is just part of your total compensation. Excellent health insurance or stock options that are going places might add more to your bottom line than a higher salary. Look at the big picture, before you accept or reject their final offer.

Check the Job-Hoppers Check the Job-Hoppers Check the Job-Hoppers Everybody knows what a red flag is when it comes to the employee-selection process. They can pop up anywhere in the hiring process. One of the most frequent, and sometimes overlooked, places to check for warning signs is at the very beginning of the process when resumes and job applications are initially screened. According to Tom Sutton, president of Sutton Associates, a Sidney, Ohio, executive search firm, Ten or 15 years ago, nothing would cause a red flag to pop up more quickly than an employment history with frequent job changes. If a resume disclosed that the candidate had changed jobs every couple of years or less, the suspicion was that the individual was either using employers simply as stepping stones to further his career or, worse yet, that there were other more serious ongoing job-performance problems. In either case, resumes of apparent job-hoppers usually were eliminated from further consideration rather quickly. More recently, however, frequent job changes have become commonplace. The sputtering economy also has prompted many workers to switch jobs more frequently for a variety of legitimate reasons. For example, downsizing, rightsizing, mergers and acquisitions have all made frequent job changes the rule rather than the exception. The net effect has been to reduce the perceived risk of hiring someone who only a decade ago would have been seen as a job-hopper. From the employers standpoint, however, this does not mean that careful job performance-based reference checking is any less important than it has ever been. On the contrary, its more important than ever for employers to make sure that seemingly attractive candidates on paper are who they claim to be and that they can do the job for the employer. The tendency for an increasing number of employers, unfortunately, has been to skip checking references, on the assumption that short tenures with several employers will only produce limited job-performance information or the fear that a good candidate will be lost to a competitor, Sutton says. The key to successful reference checking under current conditions is to objectively evaluate an individuals job performance over time and from different points of view. Under ordinary circumstances, talking with three solid job references would be the standard, but for those individuals with short tenures, it may be necessary to contact anywhere from four to six references to obtain the same degree of consistency required to make an informed employment decision. The conversations with multiple references may be shorter, but the exercise is still essential to ensure the candidate is really right for the job. For example, if the candidate has performed well for several employers and the reasons for leaving are understandable and legitimate, then the employer is in a much better position to make an offer of employment. On the other hand, if common areas of concern emerge from the comments of multiple references, then a legitimate red flag may have been raised. A few of the best questions to ask about short-tenure candidates are: Why did so-and-so leave? Would you hire so-and-so again? Could so-and-so have stayed with your company if he had wanted to? Despite the increasing frequency with which people are changing jobs, its important for employers to remember that red-flag job seekers are still out there and that careful reference checking is still the best way to find them before they turn into red ink for your company.

Pushing your limits can be exhilarating, accomplishing things you̢۪ve set your sights on can be motivating. It̢۪s thrilling to see your career aspirations come to life when you hit a major milestone, land a new client, or launch a new project. If your career̢۪s important to you, you also know that making your dreams a reality requires sacrifice. At times, work may become your number one priority, leaving your personal life to fall by the wayside. Trading quality time with loved ones for long hours at the office becomes the norm. Finding the right work-life balance is a struggle that every ambitious person faces. Crazy-busy periods at work are inevitable- and while they may be temporary, if you don̢۪t manage them properly, they can hurt your relationships and well-being. It̢۪s one thing to communicate about your stress with your boss and co-workers during demanding times in the office, but explaining to family and friends that you̢۪re going to be spending more and more time at work can be challenging. Gone are the weekly happy hours, trips back home, phone calls with buddies. The irony is that although a chaotic work schedule means you have less time for those closest to you, it̢۪s precisely when you need them the most. How then do you handle this catch-22 of ambition and rally your support system to get through busy periods? Addressing the situation directly is the best way to deal with these conflicting priorities. Take the following steps to negotiate a positive balance, without pushing away those who care for you (or coming off as a workaholic). Here are three ways to save your relationships and keep your career and personal life on track. 1. Be Clear About How You Can Be Supported While you̢۪re all too aware of the projects you̢۪re juggling and your growing to-do list at the office, it can be hard to remember that your friends and family are in the dark about the details of your work day. Your mind may be consumed by work, but your loved ones know nothing about the supplier who messed up your order or the five meetings you have to prepare for. When you come home from work tired and preoccupied, all they see is your closed body language and emotional cues. Noticing that you̢۪re stressed, your partner or roommate may do his or her best to be there for you, making misguided attempts to help by offering suggestions that only end up frustrating you (you should really take a mental health day! Why don̢۪t you try yoga?). Are they even listening? Do they not know how urgent work is right now? Rather than getting defensive or shutting down, share the details of your current workload and get specific about how he or she can best help you manage the demands you̢۪re facing. For example, be direct and let your mother know it would more helpful if she just listened when you talk about work. If you̢۪re typically in charge of chores, delegate specific tasks to someone else and let this person know how much his or her efforts would help you out this week- or month. That̢۪s much more effective than griping about how no one̢۪s helping out around here. Clear communication gives your loved ones insight into your stress, empowering you to tackle it in a collaborative, constructive way. 2. Lay Ground Rules Defining boundaries is essential to creating space to accomplish your professional goals, especially when work conflicts with your personal life. To successfully focus during busy periods, you have to know when to set limits- even with the people closest to you. The key to asserting boundaries is to do so firmly, but compassionately. During a product launch, you may let your partner know you̢۪ll have to forego your weekly lunch date for a month. Explain why you need the extra time in your schedule, how it will help you focus, and then be future-focused: Specify a date when you can revisit getting your lunches back on the calendar. Or, if you usually spend the day in constant communication with your best friend, lay down boundaries around when you̢۪ll be free to talk, so you can give your undivided attention to them during those breaks and to work projects the rest of the time. Boundaries become all the more significant if you̢۪re going to be working from home. Be sure to implement rules on when it̢۪s OK or not OK to interrupt you and commit to stop working at a certain hour to transition to downtime. 3. Channel Stress the Right Way At home, after a particularly long work day, you and your partner are debating your nightly Netflix pick. You suggest a comedy. Your partner groans. You fly into a rage. How dare she disregard your suggestion! Why do you always have to watch what she wants? But, wait- why are you getting so worked up over a TV show? What̢۪s really at play here is a defense mechanism called displacement. It gets triggered when we try to deal with stress. Displacement is when your mind redirects a negative reaction away from the true source of your upset to a person or object that̢۪s less threatening. In other words, to save you from work stress (which feels huge and overwhelming), you may become disproportionately outraged at an easier target- often a spouse, sibling, roommate, or parent. Displacement can happen when you̢۪re not channeling stress in other healthy, constructive ways. And if you have a lot of work anxiety, displacing it could lead to a momentous fight at home. If you̢۪re noticing this defense mechanism rear its ugly head, ask yourself the following questions: Is this really worth a battle over? Will bringing this up now benefit me and the relationship? How would I react if they said the same to me? Create a plan to channel your anxieties appropriately through a healthy outlet like meditation, exercise, or even art. 4. Be Mindful of What Really Matters Even if you̢۪re consciously choosing to make work a priority at the moment, keep room in your life for honoring your social commitments. So, while it might be tempting to bail on lunch with a friend to tend to important work, resist the temptation. Your word is important in your personal life just as it is at the office. When you̢۪re in the midst of a busy time at work, do a quick perspective check: Why are you working so hard, if not to create a life that you love? It̢۪s important to find meaning and purpose in your career, but it̢۪s only one part of living a balance life. Don̢۪t neglect the importance personal relationships have on your long-term emotional health and wellbeing. It̢۪s often worth it to make certain sacrifices to achieve what you want in your career- but not to the detriment of your happiness. It̢۪s fine if you need to lighten your social calendar a little during a busy work period, but don̢۪t drop all your friends and cancel all of your plans in favor of more hours glued to your computer.
